How to Hire and Retain RBTs Effectively

Strong RBT hiring begins before a job is posted. The practice needs a realistic role, a workable supervision structure, a clear onboarding process, and managers who can support the employee after the first week. The steps below are designed for BCBAs, clinical leaders, and practice owners building a more consistent RBT experience.
1. Confirm supervision capacity before recruiting
The BACB’s current RBT Handbook requires RBTs to practice under close, ongoing supervision from qualified supervisors or coordinators. Review the current handbook and supervision materials before deciding how many RBTs the organization can responsibly hire.
- Identify the qualified supervisor or coordinator for every RBT position before the employee starts.
- Confirm that supervisors understand current BACB supervision and documentation requirements.
- Build supervision time into schedules instead of treating it as work that will happen when time permits.
- Keep a process for documenting supervision, performance feedback, and corrective action.
2. Write a realistic job description
- Describe the service setting, typical schedule, travel expectations, physical requirements, documentation duties, training process, and supervision structure.
- State whether hours are guaranteed, variable, or dependent on client schedules.
- Explain compensation, mileage or travel policies, cancellation practices, benefits eligibility, and required availability accurately.
- Separate required qualifications from preferences so qualified applicants can self-select appropriately.
3. Use a structured interview
Ask every candidate the same core questions and use a written scoring guide. Include scenarios that reveal communication, professionalism, reliability, response to feedback, boundaries, and willingness to seek clinical direction.

- Tell us about a time you received corrective feedback. What did you do next?
- How would you respond if you were unsure whether to implement a procedure?
- What schedule or travel limitations should we understand before making an offer?
- What would help you stay and grow in this role for the next year?
4. Verify credentials and requirements
Use the BACB Certificant Registry to verify current certification status and reportable disciplinary actions. The BACB describes the registry as its primary public verification resource and updates it daily. Also verify any state-specific requirements that apply to the role or supervisor.
5. Build a 30-60-90 day onboarding plan

6. Retain through the everyday experience
- Provide supervision that is scheduled, prepared, specific, and useful.
- Communicate schedule changes, cancellations, and performance expectations consistently.
- Give RBTs a clear method for reaching clinical support when they are uncertain.
- Recognize reliable performance and explain how employees can build skills, take on responsibility, or pursue further credentials.
- Conduct stay interviews before an employee is already preparing to leave.
- Track reasons for cancellation, missed hours, transfers, and turnover so operational patterns can be corrected.
